I – Reason for choosing this topic:
Up to now, labor has always been a key element of the country's needs.
The fostering and exploiting labor resources rationally, effectively are
always given top priority. Not every business knows how to use labor
resources efficiently to generate the highest labor efficiency.
In the era of integration as it is today, labor efficiency of employees is
one of the important elements for assessing the success between these
companies. Of course, the labor efficiency of employees must depend
on so many factors and in many conditions, different circumstances.
Every business will always find different ways to promote labor
efficiency of employees to generate the highest profit. Therefore,
understanding the factors that influence the efficiency of employees is
extremely important. That is why I decided to choose this topic: Factors
affecting efficiency of employees at Thai Binh Shoes Joint Stock
Company.
II – Limitation of the topic:
There are three objectives that this study towards:
- Researching what demands of employees nowadays are.
- Identifying the factors that could affect employees’ efficiency in general
and employees’ of Thai Binh Shoes Joint Stock Company in particular.
- Finding solutions which can improve the efficiency of Thai Binh Shoes

1.1.1. Definition of efficiency of employees.
- Efficiency of employees is an assessment in terms of the output of an
employee or employees in a specific period of time.
- To put it differently, efficiency of employees is the comparison of what
is actually produced or performed with what can be achieved with the
same consumption of resources (money, time, etc.).
- Efficiency of employees refers to the amount of output produced per
work hour.
1.1.2. Role of efficiency of employees on the development of
company.
- The target of company owners is profitability. Company’s success
depends on efficiency of employees. Low efficiency translates to low
profit; low profit is unfavorable to the company’s success. Following
Andy Core - an author and speaker on Work-Life Balance, Wellbeing,
and Peak Human Performance: “The employees themselves are an
investment, and like any investment, they should yield a healthy or a
worthwhile return to the company. Therefore, when employees are
highly productive the company achieves its goals of investing in them
in the first place”.
- Efficiency of employees can also relate to how efficiently a company
uses economic resources. Low employee’s efficiency can result in
wasted resources and higher business operating costs. Low efficiency of
employees can decrease company competitive advantage in the business
environment. On the other hand, increased employee’s efficiency leads
to increased capacity and capability. This in turn leads to a company's
capacity to innovate, to reduce cost of production, to better satisfy
11. customers and simultaneously to create a better standard of living for
employees and to enhance competitiveness.
- Efficiency of employees also helps to motivate the workplace
culture and boost morale, producing an even better company
environment.
For all these reasons, efficiency of employees plays a very
important role in the development of the company.

1.2.1. Definition of key terms.
1.2.1.1. Working environment.
The work environment is used to describe the surrounding conditions in
which an employee operates. The work environment can be composed
of physical conditions, such as office temperature, or equipment, such
as personal computers. The work environment can also involve the
social interactions at the workplace, including interactions with peers,
subordinates, and managers.
1.2.1.1.1.The physical environment.
The physical environment is the part of the working environment. It
refers to components of the tangible, or material, objects and
conditions that surround an employee such as clean indoor air, safe
drinking water, violence, available technologies, disability management
practices, workplace policies and procedures, design and construction
of the workplace…
1.2.1.1.2. The social environment.
- The environment developed by humans as contrasted with the natural
environment; society as a whole, especially in its relation to the
individual.

group, their education and work, the conditions and communities in
which employees live, and how they feel about themselves are all
elements of the social environment.

- Many contemporary authors have defined the concept of motivation.
Motivation has been defined as: the psychological process that gives
behavior purpose and direction (Kreitner, 1995); a predisposition to
behave in a purposive manner to achieve specific, unmet needs (Buford,
Bedeian, & Lindner, 1995); an internal drive to satisfy an unsatisfied
need (Higgins, 1994); and the will to achieve (Bedeian, 1993).
- So motivation is factors affecting psychology, emotions of employees
and making them carry out their responsibilities to the best of their
ability and production high efficiency.
1.2.1.3. Leadership.
- Leadership means different things to different people around the world,
and different things in different situations. We all have our own ideas
about what it means to be a good leader.
- "Leadership is employing your skills and knowledge, leveraged by your
attitude to get the results you desire."– Philip Gafka, founder, LEAP

- "Leadership is inspiring others to pursue your vision within the
parameters you set, to the extent that it becomes a shared effort, a

- In my opinion, leadership means the action of leading a group of people
or an organization. They inspire others to pursue their vision,
13. understands what is valuable and they are being bold enough to have
vision, make decisions, willing to take risks and accept the challenge.

- In short, training is the process of increasing the knowledge and skills
of the workforce to enable them to perform a particular job effectively.
- To be more precise, training refers to the teaching and learning
activities carried on for the primary purpose of helping members of an
organization acquire and apply the knowledge, skills, abilities, and
attitudes needed by a particular job and organization.
1.2.2. Effects of factors on efficiency of employees.
1.2.2.1. Working environment and efficiency of employees.
1.2.2.1.1. Physical environment and efficiency of
employees.
Employees spend a lot of their time inside their workplace, where the
physical environments directly influence their work efficiency. The
most modern employers want to design environments to help employees
be creative, cooperative and well development. It is very clear that the
physical environments in workplace have significant effect on attitude,
behavior, perception and efficiency of employees. Efficiency of
employees is great influenced by space, temperature, air quality,
lighting, color, physical facilities and noise conditions in the workplace.
Each of these elements also can reduce efficiency of employees.
- A basic aspect of the physical environment that contributes to
employees is the layout of workplace space. Workplace designs tend to
provide closed private workplace for employees. Besides, open space
design is more popular. It characterized by an absence of walls and
boundaries. Supporters of the open space design think that the design
facilitates communication and increases interaction between employees,
14. thereby leading to improve employees’ satisfaction, enhance morale and
increase efficiency of employees. On the contrary, some employees
think the open plan design exceed employees’ comfort levels and loss
of privacy. Then, they will feel dissatisfaction and negative reactions.
Therefore, changing workspaces can increase efficiency for many
employees, but it also be the cause of reduced efficiency of others
employees.
- The next element is temperature. Several studies conducted by Lorsch
and Abdou (1994), "shows that when the air-conditioning system was
introduced, employees feel that their work space becomes more
comfortable and the productivity tends to increase by 5-15 percent
because they can concentrate on their work”. It means temperature
indirect affect employees’ work capacity.
- Another important element to support efficiency in the working
environment is colors in the workplaces. The color chosen for a
workplace must be made with correct consideration to produce better
quality of work. Jobs that require great concentration require a neutral
color tones, jobs like those of accountants and attorneys require a
stronger a color tones, while journalists would perform best in exciting
and energetic colors with great contrast value. If unsuitable colors were
chosen, employees might be subject to negative psychological impacts
such as tiredness, tightness, depression or uneasiness.
- Noise is also heavily affect efficiency of employees. Noise in the
workplace includes not only speech but also the sound of phone, fax
machine, photocopy machine, computer keyboards, so on. An employee
can focus on their work to create better efficiency in a quite workplace.
On the other hand, if an employee work in a noise workplace, they will
be disturb and very hard to complete their work efficient. There are a lot
15. of ways to reduce noise levels in an office such as: use of thick curtains
on the windows, cover the floors by carpet and so on.
- Adequate and convenient facilities can help employees complete their
work faster, more efficient and increase efficiency higher than
employees work in workplaces lack of facilities.
Therefore, it can be concluded that the physical environment in
workplaces should be considered, not only the elements as above:
temperature, noise, layout of workspaces, color, facilities but also many
other elements such as air quality, water quality, lighting, dust levels
and so on. Obviously, the physical environment in workplaces and
efficiency of employees are closely related.
1.2.2.1.2.Social environment and efficiency of employees.
Not only physical environment but also social environment affects
efficiency of employees. Communication, interaction, relationships in
company related human are social environment.
- Effective communication reduces the stress levels, also facilitates the
exchange of information among employees and reduces
misunderstandings and confusions.
- One way in which the social environment affects the workplace is it
inspires or discourages employee cooperation. When employees
cooperate and have good relationship with colleagues and superiors,
they will feel comfortable at the workplace. Thus, employees can
maintain or raise the quality of work as well as their efficiency.
- Morale and attitude of employees are two of the most important
elements of social environment. An employee keep morale optimistic
16. and have positive, cooperative, energetic attitude will maintain a
productive workplace, create positive change within the workplace.
The efforts to make a positive, happy social environment will create a
better working environment for employees to achieve the best
efficiency.
1.2.2.2. Motivation and efficiency of employees.
- Motivation has a direct effect on employees’ efficiency. Most
employees need motivation to push themselves work better, harder,
more flexible. As a result, the efficiency increases, the profit and
turnover increase too.
- Motivated employees are more effective than unmotivated employees.
Unmotivated employees spend little or no effort in their jobs, produce
low quality work. On the other hand, employees who feel motivated to
work are enduring, creative and productive, produce high quality work.
Furthermore, motivated employee will motivate other employees in
workplace.
- An employee can motivated by many factors such as incentive,
recognition or self-motivation.
A nice incentive motivates employees to come to work and to stay
focused on quality work. Incentive includes time off, bonuses, cash,
amenities (a gym, cafeteria, or daycare center...) and travel perks.
Besides, many employees need recognition from their employers to
produce quality work. Recognizing a job well done makes employees
feel enthusiasm and encourages them to do better.
In fact, some employees are confident in their abilities and personally
identify with their role within company. They are ambition; they ask
themselves for the professional. These employees are self- motivated,
without needing pressure from others.

and so on that motivates them to do the best work. Employers need to
understand their employees’ motivations, what they needs and wants in
order to promote, support and create favorable conditions for employees
achieve the most effective quality of work.
- Conclusively, there can be said that motivation has a positive effect on
the efficiency of employees within a company.

- Leadership has an affect on work outcomes, the way how jobs are
completed. Efficiency of employees is created under leadership
direction. In other words, leadership is directly linked to employees’
efficiency.
- One of the most important functions of leadership is to create
enthusiasm amongst the employees to enforce in the best of their
abilities. When leadership listen to their employees, let them express
their own opinions freely, they has create an open communication,
encourage creativity, build trust with their employees. Thence,
leadership can pull everyone together to work towards a common goal,
increase employees’ motivation so they produce highly efficient.
- Leadership who are not communicate with their employees can not
make employees understand their goal, can not catch up work process
so efficiency will reduce.
- It is very important to leadership keep sociable, positive supportive and
encouraging attitude and behavior. If leaders are optimistic, they can
inspire other people to be more creative, engaged and get more done.

change your work, employees and their efficiency.
- When leadership has words of encouragement for employees, they will
move forward and do even better, and makes the worker feel happy.
- A leader can only be successful in enhancing employee efficiency, if
employees accept leadership style and accept it. Experience of the
employees, education, attitudes, target and motivation of the employees
can affect their receptiveness to the attempts of the leader to influence
efficiency of employees.

- Training constitutes a basic concept in human resource development.
Employee will become more efficient and productive if they are trained
well. It does not only enhance employees resource, but also
provides them with an opportunity to improve capabilities,
knowledge and skills. Hence, increasing not only employees’ efficiency
but also company’s efficiency.
- Training plays main role in creating efficiency of employees. Low
efficiency often results when employees do not know exactly what they
are supposed to do, how to do their jobs or why they need to work a
certain way. Training will help employees define exactly those things
and bring an employee into a position where they can do their job
correctly, effectively, and conscientiously. Through training programs,
employees recognize their company interest in turn apply their best
efforts to achieve company goals and loyalty to the company.
Moreover, the training programs will motivate and inspire employees.
Through training programs, employees are more capable to entertain
customer satisfaction and the quality of products and events.

and become successful business on the market.

employees can find ways to improve morale, responsibility themselves

- Quality Assurance Department: After the completion of the product,

their products, orders production for ISO rooms. Organizing the

Following the Income Statement of TBS Group for years ended 2008,
2009 and 2010, revenue and profit of company had increased over the
years, that means efficiency of employees also increased.

- Due to the overcrowding of human resources, Human resources manage

- Orders are not evenly distributed throughout the year, often focusing on
the beginning and the end of the year. Therefore, during this period,
company often had to work overtime. It is difficult for companies,
especially for workers to recreate labor power.
- Company has a good investment on equipment in production workshops
so the factory premises, machinery and equipment are new and modern

factory conditions of light, ventilation holes, labor safety. However, due
to the frequent exposure with machinery, equipment and the impact of
the noise, in longer term, the impact on health and eyesight is

- At the workshop, because of highly specialized feature, they often feel
monotonous when always repeated a job, they gradually lose the ability
to be creative.
- Because the factory performs the contract follow the request of the
customer, the quantity of goods change continuously. The majority of
workers are female so the numbers of workers are also unstable. TBS
have to find new employees monthly.

environment for employees, leadership are not actually listened to staff.

Ngoi Sao Viet Investment and Trading Development Joint Stock
Company (Ha Noi), Hoang Hai Pharmaceutical joint stock company (

2.4.1. Finer points.

throughout Vietnam, operating high-tech, self-contained production

business: 25,000 employees, 33 production lines with an annual

modern, well-managed factories with 6,700 employees and a production

2.4.2. Worse points.
- Human resources are not really stable. The rate fluctuates relatively
high, employees levels and employee qualification are unequal,
professional qualifications is not high, the management was quite time
consuming.
- About the identification of recruitment needs, there are limitations
because of job description of managers of Department has not been
clear. Therefore, causing the difficulties to the recruitment.
CHAPTER III: Proposing solutions for efficiency of employee’s issues of
Thai Binh Shoes joint stock company.
1.1. Expressing personal viewpoints about factors affecting
efficiency of employees at Thai Binh Shoes Joint Stock
Company.
In my opinion, Thai Binh Shoes Joint Stock Company have created and
maintained good factors affecting efficiency of employees. Company
providing adequate modern facilities and necessary equipment for job.
It created good and comfortable conditions to employees promoting to
the best abilities at work. Friendly, social work environment help
relationship between leadership and employees, employees and
employees are closer. Everybody is easily in communication,
interactivity. Leadership is close, pleasant to listen to employees’
opinion, idea. For TBS Company, training and developing human
resources are especial attention. Treatment regime employees are very
37. good with many rewards, incentive and so on. It shows the interest of
leadership to employees. All of these things helps employees want long-
term commitment with company and make further efforts to create
greater work efficiency, contributing to build a develop and strong TBS
Group.
1.2. Objectives of improving efficiency of employees.
- Helping company create higher labor efficiency, enhance revenue and
profitability, helping the company develop further.
- Helping employees confidence in their own capacity, continue to learn
and improve skills, create a comfortable living, raising incomes and

of workers is female, so the number of workers are also unstable. TBS
have to find new employees monthly. The temporary workers are
difficult to work our best for the company. Therefore, TBS should
training a stable and high- qualifications workforce for the company,
create cohesion with employees to create the optimal efficiency.
- About the recruitment, managers of Departments should give clear job
description. Applicants can save time for understand the work, choose
right job and be easier to work if they are recruited.
38. - Reallocate human resources: Once TBS analyzed the success and
inefficiencies of their resources, they will be able to reallocate
resources. By maximizing the capacity of staff and reallocating them to
areas that match their skillset, employees will feel more engaged in
their work and they are likely to become more efficient.
- Orders are not evenly distributed throughout the year, TBS Group
should distribute reasonable working periods for employees to keep
employees in the best health status at work, avoid the cases of
overworking. Employees need the best healthy to create the best
efficiency.
